某高校医学研究生导师指导模式的实施现状调查分析

Investigation and analysis of the implementation status of the tutor guidance model for medical postgraduates in a university

摘要: 目的 了解某高校医学研究生导师指导模式实施现状,识别其关键特征与现存问题,为优化指导模式与提升培养质量提供实证依据。方法 2023年7月,采用目的抽样法对湖南某高校附属医院2023届全体毕业研究生(简称毕业生)进行问卷调查,内容聚焦导师立德树人七大职责履行情况与师德师风表现。运用K-means聚类算法对导师进行特征分类,并采用卡方检验比较不同类别导师在师德师风维度上的差异。结果 共回收有效问卷627份(专业学位毕业生360份,学术学位毕业生267份)。毕业生对导师履行各项立德树人职责的满意度均>90.0%,对师德师风整体认可度为96.3%(604/627)。基于毕业生对导师的“人文关怀与学业支持、学术规范与科研诚信、廉洁自律与言行底线”3个维度评分进行K-means聚类,将导师划分为标杆型、发展型、改进型3类群体,3类群体在师德师风各维度的评价差异均具有统计学意义(均P<0.001)。分类培养方面,86.5%(231/267)的学术学位毕业生对学术训练高度认可,93.6%(337/360)的专业学位毕业生对临床实践指导表示高度认同。此外,72.7%(456/627)的毕业生建议将“师德评价”作为导师遴选与考核的首要标准。结论 导师指导模式在职责履行和分类培养方面获得毕业生普遍认可,但师德表现存在集群化差异,且多数毕业生主张强化师德评价在导师管理中的权重。本研究结果为高校依据导师集群特征构建差异化考核评价体系提供了实证依据,并需要进一步关注师德常态化管理与监督机制的完善。

Abstract: Objective To understand the current implementation status of the mentoring model for medical graduate students at a certain university, identify its key characteristics and existing problems, and provide empirical evidence for optimizing the mentoring model and improving the quality of training. Methods In July 2023, a questionnaire survey was conducted on all 2023 graduating students (referred to as graduates) at an affiliated hospital of a university in Hunan Province using purposive sampling. The content focused on the fulfillment of the seven responsibilities of mentors in promoting moral education and their professional ethics and conduct. The K-means clustering algorithm was used to classify the mentors, and the chi-square test was employed to compare the differences in the dimensions of professional ethics and conduct among different categories. Results A total of 627 valid questionnaires were recovered (360 for professional degree and 267 for academic degree). The graduates′ satisfaction with the fulfillment of all responsibilities of mentors in promoting moral education was all > 90.0%; the overall recognition of professional ethics and conduct was 96.3% (604/627). Based on the three-dimensional evaluation of ″humanistic care and academic support, academic ethics and research integrity, and integrity and respect for personality″, K-means clustering was used to divide the mentors into three groups: benchmark type, development type, and improvement type. Through the chi-square test, the differences in the frequency of scores in each dimension among the three groups were statistically significant (all P < 0.001). In terms of classified training, 86.5% (231/267) of academic degree graduates highly recognized academic training, while 93.6% (337/360) of professional degree graduates highly agreed with clinical practice guidance. In addition, 72.7% (456/627) of graduates suggested that ″professional ethics evaluation″ be the primary standard for mentor selection and assessment. Conclusions The mentoring model is generally recognized in terms of responsibility fulfillment and classified training, but there are cluster differences in professional ethics performance, and most graduates advocate strengthening the weight of professional ethics evaluation in mentor management. The research results provide empirical evidence for universities to build differentiated assessment systems based on the characteristics of mentor clusters and suggest the need to further pay attention to the improvement of the regular management and supervision mechanism of professional ethics.
