医学青年教师教学能力系统化培养模式探索

摘要: 为应对医学教师教学能力缺乏系统性训练、教学理念与方法更新滞后,以及临床、科研和教学多重职责叠加所致的时间碎片化等挑战,北京大学医学部以整合技术的学科教学知识(technological pedagogical content knowledge,TPACK)模型为框架,于2014年启动并持续优化了青年教师教学能力提升项目。项目构建了涵盖职业素养、理念方法、教育技术、观摩实践4个模块的培训体系,采用线上线下相结合的混合式研修方式与弹性学制,并通过需求分析、资源建设、实践反馈与社群支持等举措系统推进。历经10余年探索,项目已经覆盖北京大学医学部各学院和全部直属附属医院、共建医院和教学医院超过2 000名青年教师。实践表明,该项目覆盖广泛,通过弹性学习机制有效适配医学青年教师职业发展节奏,强化了医学青年教师身份认同,推动了医学青年教师教学理念更新与实践行为改进,促进了医学青年教师多维发展与价值传承,为医学青年教师发展提供了具有借鉴意义的实践参考。

Abstract: To address the common challenges faced by medical teachers, including the lack of systematic training in pedagogical skills, outdated teaching philosophies and methods, and time fragmentation caused by the combination of multiple responsibilities in clinical work, research, and teaching, Peking University Health Science Center initiated and has continually refined the Young Teacher Training Program using the Technological Pedagogical Content Knowledge (TPACK) model as its framework since 2014. The program features a structured curriculum comprising four modules—Professional Literacy, Teaching Philosophy and Methods, Educational Technology, and Observation & Practice—and employs a blended learning approach with a flexible schedule. It is systematically implemented through measures such as needs analysis, resource development, practice feedback, and community support. Over a decade of exploration, the program has reached over 2 000 young teachers from all on-campus colleges, affiliated hospitals, co-built hospitals, and teaching hospitals of Peking University Health Science Center. Practice indicates that the program has achieved extensive coverage, effectively accommodated the professional development pace of medical teachers through its flexible learning mechanism, strengthened their professional identity as medical educators, facilitated the renewal of teaching philosophies and improvement of teaching practices, and fostered the multidimensional development and value transmission of teachers, providing an empirical reference for the development of medical faculty.
